When Should You Use a Recruitment Agency Instead of Hiring In-House?

Not every hire needs a recruitment agency. And honestly, that’s completely fine.

If you have a strong internal talent team, a healthy candidate pipeline and the time to run a thoughtful search, hiring in-house can make perfect sense.

But there are also times when bringing in an external recruitment partner can help you move faster, sharpen the search and reach people you may not find through applications alone.

At Junction Collective, we’re usually brought in for the trickier searches: roles that are highly specialized, difficult to fill or need a more proactive, hands-on approach.

When the Role Is Specialized

Some roles are simply harder to recruit for than others.

In advertising, marketing, media, creative and production, job titles can mean different things from one organization to the next. The right experience is not always obvious from a résumé, and someone who looks like an unexpected fit on paper may actually have exactly the skills you need.

Because we’ve worked in these industries ourselves, we understand the difference between roles, teams and disciplines. We know what sits behind the job title.

That means we can help identify candidates whose experience is genuinely relevant, including people with transferable skills who may not match the brief perfectly but could be a brilliant fit.

When You Need to Reach People Who Aren’t Applying

Posting a job will usually reach people who are actively looking.

But plenty of strong candidates are already employed. They may not be checking job boards, updating their résumé or applying for roles directly. They might be open to the right opportunity, but only if someone takes the time to start a proper conversation.

That’s where a recruitment partner can help.

Recruitment takes time. More time than it often appears to from the outside. Sourcing candidates, reviewing résumés, having initial conversations, coordinating interviews, managing feedback and keeping candidates engaged can quickly become a significant workload.

If your HR or talent team is already juggling multiple priorities, an external recruitment partner can add capacity without the need to hire a permanent member of the team.

At Junction Collective, we also offer fractional recruitment support for organizations that need extra help without committing to a full-time internal recruitment hire.

This can be particularly useful during periods of growth, increased hiring activity or when a team needs support building and managing a recruitment process. It can also be a good option for organizations that recruit periodically and do not need a full-time internal recruitment function.

The more senior or business-critical the role, the more important it is to get the search right.

Executive and leadership searches often require a more proactive approach, a wider view of the market and deeper conversations around leadership style, motivation, culture and long-term fit.

They also benefit from a little distance.

An external recruitment partner can offer an outside perspective on the candidate market, compensation and how the opportunity is likely to be perceived by potential candidates. We can also help you pressure-test the brief before taking it to market.

When You’ve Tried Hiring and Aren’t Finding the Right People

Sometimes a role has been live for weeks. There are plenty of applicants, but very few people you actually want to meet.

That can be a sign that the search needs a different approach.

We can take a closer look at the role, the brief and the market around it. Sometimes the requirements are too narrow. Sometimes the opportunity is not being communicated clearly enough. And sometimes the right people simply are not actively applying.

A recruiter can help take the search directly to the market rather than relying only on applications.

In-House and External Recruitment Can Work Together

Using a recruitment agency does not have to be an either/or decision.

Many organizations manage most of their hiring internally and bring in specialist recruiters when a role is particularly senior, specialized, urgent or difficult to fill.

Others use fractional or embedded recruitment support when hiring volumes increase temporarily or when they need help strengthening their internal process.

There is no single right model. It depends on your internal resources, the roles you are hiring for and the level of support you actually need.

Finding the Right Approach

At Junction Collective, we work with agencies, brands and organizations across advertising, marketing, media, creative, production, operations and executive leadership.

We spent our careers working in these industries before moving into recruitment, so we understand the roles, the people and the environments our clients are hiring into.

Ultimately, the question is not whether external recruitment is always better than hiring in-house.

It isn’t.

It’s about knowing when additional industry knowledge, market access and recruitment capacity could make a meaningful difference to your search.

If you’re unsure which approach is right for your next hire, we’re always happy to have a conversation.
